Differentiation can’t be vague or delayed anymore, it has to be up front. A few truths and tips: 🛑 Stop gatekeeping founder time. Differentiation of the opportunity is everything, and recruiters can’t manufacture it. Let founders speak directly and early. That’s table stakes. 💰 Capital is flowing again — and candidates know it. Seed and Series A are back. Everyone has a “rocket ship.” Candidates leverage that. If your story sounds like every other, you lose. ✨ If you’re sub-$5M ARR, founders are the differentiator. “The founder uncovered an industry gap and came from a hyperscaler” isn’t the flex it once was. Smart, well-resourced people build startups every day. The best candidates aren’t looking for perfection. They’re looking for clarity, honesty, and founders who know knows where they've won and where they've missed. ⏱️ I’ve seen a VP Sales search stretch past 4 months because founders expected a hire to “wave a wand” without understanding why AEs were struggling. I see so many decks with valuations that are just out of the ballpark and nowhere near the comps of other companies like theirs, plus they're way above market premiums set by Y-Combinator and other startup factories that can get those premiums. While new grads are getting sidelined by AI that now handles starter tasks, early-stage companies are desperate for battle-tested operators who can actually navigate the grind of scaling. The irony is that while the market is saturated with candidates, the builder profile feels rarer than ever. Experienced people are understandably hesitant to leave established roles, creating a massive gap that a pile of entry-level resumes (no matter how many) just can’t fill. The traditional application process is basically dead; at this point, your network and your output are the only things that actually signal value. Hiring and firing are just mechanical skills, but recruiting and motivating? That’s an art. We’re finding ourselves looking for qualities that you just can't find on paper. We’re hunting for that internal drive to show up when things get messy, regardless of what a professional background says. The real challenge isn't a lack of people; it’s a lack of the specific, unteachable grit it takes to build something from zero. So I'll ask my network - if you’re a founder, hiring manager, or recruiter, how are you actually screening for this kind of intangible grit right now? 31 16 Comments Carlos Caro New Market Growth • 10K followers A bizarre dynamic I've witnessed at more than 1 lending company: 👉 "Affiliate" marketing teams that have fewer resources and budget than "performance" marketing teams, despite better results. Said differently --&gt; Teams leading paid search, paid social, and direct mail generating fewer accounts (and with a higher CAC) than the affiliate team, sometimes have more people and access to incremental budget than the affiliate team. huh!? I think the problem is that the C-Suite views the affiliate channel as a "passive" channel that just produces accounts on autopilot and without effort. While the other channels feel active and have no chance of working without throwing some real money (and headcount) at it. If this is how your company allocates resources, the ultimate responsibility here sits with the VP of Partnerships and the CRO (or whatever C-Suite leader oversees partners/affiliates). It's your duty to educate the C-Suite that affiliate marketing is just as active as the other channels (though the levers may be different). It's an absolute shame to be producing the largest share of new account volume for the business (with the best CACs) and have to beg, borrow, and steal resources to make it happen. Partner/affiliate teams shouldn't be working 14 hour days just because their CFO doesn't feel like adding another FTE to the "passive" affiliate team. Fight for the resources you deserve. It pushes you to think beyond BAU and operate at a much higher bar. One thing I’ve learned quickly - reading is not optional here. The pace of change demands that you stay informed. The best part? The access to knowledge is endless. Resources are abundant, and the trust placed in employees to leverage them is real. At its core, Stripe feels like a company with the right intent. People are supportive and willing to help - but you also learn to navigate a fast-paced environment where everyone is equally busy. It teaches you how to be clear, concise, and intentional with your time. They say your experience depends on your team and your manager - I’ve been fortunate on both fronts. A manager who sets a high bar and constantly nudges you to think bigger, and a team that blends experience with fresh perspectives - all aligned towards outcomes. That combination makes a huge difference. What I didn’t expect was the number of hats you end up wearing: Program Manager Workforce &amp; Capacity Planner Learning &amp; Development Lead Culture Builder And somehow, all of this becomes part of the role - not by mandate, but by opportunity. One thing worth calling out - leadership’s investment in people. Whether it’s enabling non-tech teams to learn AI, encouraging experimentation, creating platforms to grow, the intent to upskill is visible. My surmise is there is a new "super IC" role that is someone with 5-10+ years of experience owning a function with lots of software and no direct reports, and I'm seeing this play out in many of our Renegade Partners portfolio companies. * In office hiring has rebounded a bit since covid, but still much lower than it was in the pre-covid years with ~50% not located in the same state as HQ, across all company stages. What they don't tell you: → That price rarely includes statutory benefits in markets that require them → Employer on-costs are usually passed through separately — often without a clear breakdown → In markets like Brazil or France, the "pass-through" can be 40–50% on top of gross salary → When you ask for a total cost of employment figure, you get a range, not a number The opacity is not accidental. Vague pricing makes it harder to compare providers. Harder to compare means stickier customers. I built Lerio to do the opposite. We publish real employer cost breakdowns publicly. All Hands AI is doing world class open source code generation (with top models as defined by SWE-bench) to determine how best AI can solve coding problems. Cimulate AI, led by John Andrews and Vivek Fariah, are building a suite of tools for the next generation of e-commerce businesses. On the healthcare side VideaHealth is building AI for dentists, PathAI for pathologists, and the list goes on. As for themes? Full stack (software) companies that don’t sell software. Under the hood it’s all software engineers but they’re generating products. Pillar is involved with one company that generates chip designs and they will sell you a chip, not software to make you a chip.
